何為團隊精神?團隊精神就是責任與奉獻;就是我為人人,人人為我,共同發(fā)展的精神。在整個營銷過程中大家把小組的指標看成是個人的指標來完成的,每個人的營銷數(shù)量都是集體的,沒人計較個人的得失。建設部的同志平時工作忙,為了不影響下午的營銷,他們抓緊時間工作,有時要晚上加班加點到深夜;組長王傳斌同志孩子有病住院卻沒有請過一天假,始終堅持在營銷第一線。尤其是進入十月份以來,天氣漸寒,對我們的營銷工作是個考驗,雖然天氣寒冷,但大家沒有退縮,有的同志凍感冒了,依然堅持著,看到他們在寒風中發(fā)傳單,耐心的為用戶講解鐵通電話資費標準的身影時,你看到的應該是鐵通的希望,鐵通的未來前景。經(jīng)過大家的努力我們的營銷工作取得了可喜的成績,由此我們也感受到了 “我為人人,人人為我,共同發(fā)展”的團隊精神給我們每個人帶來的精神收獲和快樂。

群眾路線是致勝的法寶

在我黨的一切實際工作中,凡屬正確的領導,必須是從群眾來,到群眾中去。這就是說,將群眾的意見(分散的無系統(tǒng)的意見)集中起來(經(jīng)過研究,化為集中的系統(tǒng)的意見),又到群眾中去作宣傳解釋,化為群眾的意見,使群眾堅持下去,見之于行動,并在群眾行動中考驗這些意見是否正確。然后再從群眾中集中起來,再到群眾中堅持下去。如此無限循環(huán),一次比一次地更正確,更生動,更豐富。這就是馬克思主義的認識論。

所謂“察民情”,就是要主動深入到職工的日常工作中去,觀察、了解職工在工作中有何困難與問題。如:夏季高溫天氣,車間現(xiàn)場的工作環(huán)境怎樣,職工在高溫下工作很容易發(fā)生中暑,我們的應急措施做得怎樣,防暑降溫物品發(fā)放是否到位。以及了解當前我們開展的“黨員高工時競賽”,“創(chuàng)優(yōu)爭先活動”和“5S創(chuàng)建工作”到底給職工帶來了哪些益處,存在哪些需要改善的地方,我們的職工在思想上有哪些情緒等等,這些都是需要領導干部深入到現(xiàn)場,走到群眾中去仔細觀察、了解才能掌握的實際情況,也唯有此我們才能在工作中,找出有針對性地,實際解決辦法為職工辦好實事。這也正是《毛澤東著作專題摘編》中所教導我們的“群眾生產(chǎn),群眾利益,群眾經(jīng)驗,群眾情緒,這些都是領導干部們應時刻注意的”。“聽民心”,就是要與職工交朋友,多溝通,談談心的方式知道和理解職工的心聲,不論是好的方面或是壞的方面都應該認真傾聽,而不是高高在上,盛氣凌人擺官架子的官僚主義作風。結合工作實際就是要多參加職工的民主生活會,當好聽眾做好記錄,了解傾聽職工的呼聲,越是困難時期越要與職工交心,做好我們企業(yè)為何要堅持走“5S”之路的宣傳解釋工作,取得職工的信任與理解和支持,同時要鼓勵職工多提合理化建議,發(fā)揮群眾的智慧求得企業(yè)的不斷改進和發(fā)展。這正如《毛澤東選集》中所教導我們的“教育每一個同志熱愛人民群眾,細心地傾聽群眾的呼聲;每到一地,就和那里的群眾打成一片,不是高踞于群眾之上,而是要深入于群

眾之中;根據(jù)群眾的覺悟程度,去啟發(fā)和提高群眾的覺悟,在群眾出于內(nèi)心自愿的原則下,幫助群眾逐步地組織起來,逐步地開展為當時當?shù)貎?nèi)外環(huán)境所許可的一切必要的斗爭”。

“順民意”就是要懂得尊重職工的民主權利,即:知情權,參與權,表達權與監(jiān)督權,要在實際工作開展中做到公開,公正,公平,在單位每一項管理規(guī)范制度的制定與出臺時,都要經(jīng)在廣大職工中,充分醞釀討論的前提下,再做集中研究,形成符合絕大多數(shù)職工利益的,系統(tǒng)統(tǒng)一意見,這才會使廣大職工自覺自愿的接受與遵從。也只有此方式才能更好的調(diào)動職工對工作的主觀能動積極性。結合本職就是多方位的建立健全職工民意吸收機制,并進一步拓寬職工開展民主管理的渠道,特別是在當前的“5S創(chuàng)建工作推進”與“降本增效工作”開展中,我們要多方收集職工對上述工作推行的意見與建議,絕不盲從原樣照抄照搬現(xiàn)成方法硬性推進,而是要多做職工思想覺悟啟發(fā),從尊重職工角度出發(fā),找出適合職工自身實際情況的工作方法,始終要堅持做到從符合廣大職工意愿條件下出發(fā)的原則。這也正是毛澤東思想中所論述,要我們所有黨員干部應始終堅持的“要聯(lián)系群眾,就要按照群眾的需要和自愿。一切為群眾的工作都要從群眾的需要出發(fā),而不是從任何良好的個人愿望出發(fā)。有許多時候,群眾在客觀上雖然有了某種改革的需要,但在他們的主觀上還沒有這種覺悟,群眾還沒有決心,還不愿實行改革,我們就要耐心地等待,直到經(jīng)過我們的工作,群眾的多數(shù)有了覺悟,有了決心,自愿實行改革,才去實行這種改革,否則就會

薪酬如何才能致勝?很多企業(yè)、很多人力資源人員都在問這個問題。要回答這個問題,Yintl(鷹騰咨詢)認為首先要弄清楚現(xiàn)代企業(yè)理想的薪酬制度應達到的三個目的:第一是提供具有市場競爭力的薪酬,以吸引有才能的人;第二是確定組織內(nèi)部的公平,合理確定企業(yè)內(nèi)部各崗位的相對價值;第三是薪酬必須與工作績效掛鉤,激勵員工的工作動機,獎勵優(yōu)秀的工作業(yè)績,利用金錢獎賞達到激勵員工的目的。企業(yè)的薪酬水平是否合理,直接影響到企業(yè)在人才市場的競爭力。只有對外部環(huán)境具有競爭力的薪酬,企業(yè)才能吸引發(fā)展所需的各類優(yōu)秀人才。

薪酬是人力資源管理的一個非常重要的工具,使用得當,會激發(fā)員工高漲的工作熱情,而且又能達到企業(yè)人力成本比較合理的目的,有利于企業(yè)取得良好的經(jīng)濟效益。因而,富有競爭力的薪酬體系可以概括為“對外的競爭性,對內(nèi)的公平性”。

“對外競爭性”:隨著中國市場化進程的加快,勞動力市場日趨完善,人才作為資源要素之一,其配置也必然要符合市場經(jīng)濟規(guī)律的要求,人才的流動必然會受到價格一薪酬的影響,人才向著價高的地區(qū)、企業(yè)流動就成為普遍現(xiàn)象。從這個意義上講,企業(yè)薪酬水平在人才市場上是否具有競爭力是一個關鍵因素。企業(yè)能否吸引和留住人才,企業(yè)的薪酬管理起著重要的作用,所以企業(yè)在制訂薪酬標準時必須要考慮本地區(qū)同行業(yè)相似規(guī)模的企業(yè)薪酬水平,以及本地區(qū)同行業(yè)的市場平均薪酬水平,盡量使企業(yè)的薪酬具有競爭力,能夠吸引和留住企業(yè)發(fā)展所需的人才。

“對內(nèi)公平性”:研究發(fā)現(xiàn),從企業(yè)內(nèi)部來講,員工關心薪酬差別的程度高于關心薪酬水平,然而員工個人能力及其工作職務、工作態(tài)度的區(qū)別必然帶來個人薪酬的差別,如何使這種“差別”既能鼓勵先進又能被大多數(shù)員工所接受,而且又體現(xiàn)公平,這對薪酬管理來說越來越重要。在現(xiàn)實的薪酬管理中,這一點往往被忽視。案例所講的該物業(yè)公司工程部經(jīng)理的辭職,是因為崗位間的薪酬不合理,沒有較好地反映企業(yè)內(nèi)部崗位間的相對價值,造成不公平感。工PIE部經(jīng)理這一崗位相對行政部經(jīng)理工作難度大、責任重,應該在薪酬上體現(xiàn)出這種差別,事實上沒有,所以造成了PIE部經(jīng)理工作起來沒有了以前那種干勁,后來提出要辭職。企業(yè)薪酬設計應遵循“公平與公正”原則,特別是對內(nèi)公平,不同部門之間或同一個部門不同人之間,薪酬水平必須反映崗位責任和能力的大小,也就是薪酬差別必須合理。企業(yè)內(nèi)部薪酬的不合理,會造成不同部門之間以及相同部門個人之間權力與責任不對稱,使部分員工在比較中,有失公平感,造成心理的失衡。要加強企業(yè)薪酬的對內(nèi)公平,就必須合理地確定企業(yè)內(nèi)部不同崗位的相對價值,就是要做好企業(yè)內(nèi)部的崗位評價(Job evaluation),針對崗位本身,從崗位的復雜性、責任大小、控制范圍、所需知識和能力等方面來對崗位的價值進行量化評估,這才是從根本上解決薪酬對內(nèi)不公平的關鍵所在。

企業(yè)采用何種薪酬體系和怎樣的薪酬結構必然存在差異,只有根據(jù)自身特點建立合理的薪酬結構,才能較好的發(fā)揮薪酬的激勵作用。薪酬結構設計的目標是要讓員工所獲得薪酬額與其貢獻成正比,企業(yè)通過對員工的績效考核,使崗位之間的晉升或降級有了量化的考核數(shù)據(jù),使員工的精力集中到努力工作、提高工作業(yè)績上來,避免干好干壞一個樣的消極局面,這樣才能較好發(fā)揮薪酬的激勵作用。蔚藍針對這一問題,就薪酬水平等進行了市場調(diào)查和分析,并對原有薪酬制度進行調(diào)整,制定了新的與企業(yè)戰(zhàn)略和組織架構相匹配的薪酬方案,激

發(fā)了員工的積極性和創(chuàng)造性,公司的發(fā)展又開始恢復良好的勢頭。

綜上分析,盡管薪酬不是激勵員工的惟一手段,除了薪酬激勵這一物質激勵手段外,還有其他物質激勵手段和精神激勵方法,但薪酬激勵卻是一個非常重要、最容易被管理者運用的激勵方法。企業(yè)管理者必須認識到薪酬對激勵員工的重要意義,薪酬管理并不是對金錢的直接關注,而是關注如何正確使用薪酬這一金錢的激勵作用。即使薪酬總額相同,但其支付的方式不同,會取得不同的激勵效果。所以,如何實現(xiàn)薪酬效能的最大化,是一門值得探討的管理藝術。
