1)開始時對聽眾的稱呼語

最常用的是 ladies and gentlemen，也可根據不同情況，選用 fellow students, distinguished guests, mr chairman, honorable judges(評委)等等。2)提出論題

由于演講的時間限制，必須開門見山，提出論題。提出論題的方法有各種各樣，但最生動，最能引起注意的是用舉例法。比如：你要呼吁大家關心貧窮地區的孩子，你可以用親眼看到的或者收集到的那些貧窮孩子多么需要幫助的實例開始。另外，用具體的統計數據也是一個有效的引出論題的方法，比如：你要談遵守交通規則的話題，你可以從舉一系列有關車輛、車禍等的數據開始。3)論證

（2）當給一位你不知婚否的女性寫信時，可以用ms.??，這是指??女士。

（3）在給不熟悉的人寫信時，可以用dear sir, dear madam, dear sirs, gentleman 等等。

4正文（body of letter）

當非正式群體的組織結構和行為取向與正式群體保持一致或基本一致時，非正式群體往往發揮積極的作用，有助于營造良好融洽的領導關系。主要體現在：一是協調組織成員間的人際關系，緩和或改善和創造組織內部和諧的領導關系；三是促進組織目標的實現，提高領導效能。當非正式群體不配合正式群體的工作時，特別是非正式群體的領導行為與正式群體的領導行為發生嚴重沖突時，非正式群體就會發揮消極作，破壞既有的良好領導關系，或者激化矛盾，使得已經出現問題的領導關系進一步惡化，最終阻礙組織目標的實現。

論非正式組織的作用

摘要：非正式組織是兩個或兩個以上個人的無意識地體系化、類型化了的多種因素的系統。本文闡述了非正式組織的界定及相關理論，分析了非正式組織對組織的積極作用與消極作用，最后提出怎樣利用非正式組織來提高組織績效的一些策略。

非正式組織定義

（一）什么是非正式組織

非正式組織是指自發的無意識的，行動無規律，僅以感情、習慣、喜好、相互依賴來滿足個人不同的心理需要的群體。

（二）非正式組織界定及相關理論

1、非正式組織界定：第一、非正式組織是“正式組織”的對稱。非正式組織與正式組織相互交錯地同時并存于一個單位、機構或組織之中，這是一種不可避免的現象。第二、非正式組織運行的原則是以情感的邏輯為重要標準,如:工作關系、興趣愛好、血緣關系等。第三、非正式組織不一定有明確的目標，但有著共同的利益、觀點、習慣或準則。非正式組織具有很強的群體規范，群體效率高，它從非正式組織成員的共同利益、共同需要、共同情趣和愛好出發，規范非正式組織成員的行為，調節內部關系。這些規范反映了組織成員的集體利益和要求，雖然不成文，但作用往往大于行政組

織明文規定的規則。第四、非正式組織自然形成領導核心，非正式組織的領導一般具有很高的聲望，他的產生以依靠個人的人格魅力或者其他個人特質而自發形成。非正式組織雖然沒有上級任命的領導，但實際上每個非正式組織都有自己的“領導”。這些人雖然沒有組織賦予他們的職務、地位和權力，但由于其本身的特點，如知識豐富、技術水平高、辦事公道、待人熱情等等，故對其他成員具有特殊的影響力。他們在非正式組織中具有權威性，發揮著維護群體的相對穩定性和提供行為規則等作用。由于自然形成的領導在非正式組織中處于核心地位，因此成員的擁戴程度比正式組織高、號召力強。

2.非正式組織理論。對非正式組織的研究始于霍桑試驗，梅奧在霍桑試驗中發現了正式組織中還存在著一個在組織以外的群體，這個群體不是由正式成文規定而成，而是人們在工作過程中相互接觸而產生的共同情感，自然形成的行為準則或慣例，即非正式組織。非正式組織是指未經組織規定的，組織成員在共同的學習工作中，基于心理、觀點、情感、興趣一致的基礎上自然形成的聯合體。按照馬斯洛需要層次理論，每個人都有五個層次的需要：生理需要、安全需要、社交需要，尊重需要、自我實現需要。而其中的安全需要、社交需要和尊重需要是非正式組織成員之所以能凝聚在一起的主要因素。在正式組織中，一個人的行為是由組織目標和

組織任務規定的，成員之間的交流更多的是基于組織分配的工作層面的交流，這種剛性的、非人性化的組織形式，無法滿足組織成員特定的情感、心理的需要。因為組織成員之間的差異性很大，比如年齡、受教育的經歷、性格、興趣等方面的不同，使得某些成員在正式組織中不能很好的融入該群體，易產生孤獨感，長期處于這種狀態，導致員工喪失集體歸屬感，自信心下降，這與企業倡導的合作文化背道而馳。同時，每個人在工作和生活中都難免遇到諸多困難，當這些煩惱和困難不能得到及時疏導，會影響一個人的精神狀態，自然也會影響其工作狀態。所以，組織成員的情感和心理的需求并不是關乎其個人的小事，而是關乎組織命運的大事。

(三)非正式組織的作用

非正式組織的作用對正式組織來講具有兩重性。當非正式組織行為取向與正式組織保持一致或基本一致時,非正式組織往往能發揮積極作用,有助于營造組織內部融洽的人際關系,促進組織目標的實現;當非正式組織不積極配合正式組織的工作時,特別是非正式組織的領導行為與正式組織的領導行為發生沖突時,非正式組織就會產生消極作用,破壞既有的人際關系,激化矛盾,渙散人心,阻礙組織目標的實現。如何利用積極作用，避免消極作用提高組織績效。

非正式組織的作用具有兩重性:一是積極的,一是消極的。企業管理者應正視這一點,引導其最大限度地發揮積極的一面,克服消極的一面。具體措施如下:

（一）正視并正確認識非正式組織。

在正式組織中存在著非正式組織是一種普遍的客觀現實。作為領導者來說，應掌握本組織有多少非正式組織，并了解它們產生的原因、背景、思想傾向、成員構成、領導核心、行為目標及活動方式等，從而因勢利導，發揮其積極作用，限制其消極作用。對待非正式組織，管理人員需要從思想上重視，從行動上給予正確引導，非正式組織就會有利于形成一個活潑、輕松的工作氛圍，就會有利于提高生產效率。

（二）對不同類型的非正式組織采取不同的策略。

因為非正式組織的性質、作用不相同，為此,可以針對不同的情況區別對待。對積極的非正式組織,應采取支持和保護的原則，不僅允許其存在，而且要充分發揮它們的作用。對消極的非正式組織盡可能進行引導,使之轉變為積極型。對具有破壞性的非正式組織要采取“分化瓦解”、“集體粉碎”的政策，特別對那些屢教不改者，要視情節輕重，給予適當處理。

（三）做好核心人物教育、疏導工作。

任何非正式組織,都有其核心人物。核心人物的意志和行為,對非正式組織的目標和規范有決定性影響。領導者應以同志式平等的態度關懷他們、信任他們，充分調動他們的積極性，并通過他們帶動其他成員的積極行為。因此,做好核心人物的工作,往往會影響其身邊一批人。

（四）注意健康輿論引導，加強正式組織建設。

健康輿論起著一種評價作用，它以議論、腐敗、獎勵等形式肯定或否定非正式組織的某些事實和行為，引起非正式組織成員思想上的注意和重視，促使他們調整自己的行為，扶正壓邪，逐步使思想統一，行動一致。同時，還應加強正式組織的建設，創造良好的道德環境。
